8# Liven Up Your Training Programs With Infographics

Brain is capable of absorbing 36,000 images every minute and almost 90% of the information absorbed by the brain comes through the eyes. Stemming from these facts, today visual information such as pictures, drawings or dynamic videos is often designed to facilitate learning and instruction. These visuals improve cognition by utilizing information, enhance the effectiveness of the learning process and make it easier for the users to remember the details of the subject.
 
Infographics, in other words information graphics, are a new form of visual representation that intends to represent complex data in a simple and clear way. In the recent years, I have seen many good examples of infographics and can say that it will become an essential tool for training programs.
 
Infographics have been around for many years and recently the proliferation of a number of easy-to-use, free tools have made the creation of infographics available to a large segment of the population. Today individuals use the social media to spread the ones they prepare. In newspapers, infographics are commonly used to show the weather and graphs for statistical data. For successful infographics there are two main dimensions that we need to consider: Content & Design. For a successful design; Jason Oberholtzer suggests the following in his article broadcasted at Forbes’ website:
  • The infographics should have a structured content with a beginning, middle and end.
  • Pick relevant images to your content.
  • Simplify the text and the illustrations.
  • Limit the focus to just one area.
  • Label time sensitive data to make it credible.

Infographics is a good tool to break the training content into parts and then visualize it. In a sense; they are like PowerPoint slides but more colorful and structured ones. Please see the following two examples which are on learning and learning methods.



You should consider using these visuals in your training documents, slides and trainings developed for e-learning to enhance learning and to color up your programs. You can prepare student notes of a training program you deliver as infographics or you can prepare your slides especially that contain intense data by using this method.

7# İnsan Kaynakları için Büyük Fırsat: Büyük Veri Analizi

Her gün çok sayıda yeni veri üretiyoruz. Zettaset’in* tahminine göre günde ortalama 2,5 kentilyon* veri üretiliyor ve bugün dünyada var olan verinin %90’ı geçtiğimiz iki yıl içinde oluştu. Bu büyük hacimli veri ve onu depolamak için kullanılan teknoloji “Büyük Veri” olarak adlandırılıyor. “Büyük Veri” aslında çok yeni bir kavram değil; günümüzde sözü edilmeye başlanan ve moda haline gelen asıl önemli konu bu verinin analizi yoluyla anlamlı sonuçlara ulaşılması.

Büyük veri analizi çalışmaları kapsamında bahsedilen veriler; yapılandırılmış ve yapılandırılmamış olmak üzere iki ana gruba ayrılır. Yapılandırılmış veri ile belirli bir düzene göre sınıflandırılmış ve kolaylıkla analiz edilebilen veriler kastedilir. Verdiğiniz bir iş ilanı için başvuru yapanların isimlerinden ve başvuru tarihlerinden oluşan liste yapılandırılmış veriye örnek olarak verilebilir. Yapılandırılmamış veri ise, metin şeklindeki yazılardan, görsellerden, şemalardan oluşur ve analizi yapılandırılmış veriye göre daha zordur. Verdiğiniz iş ilanına başvuran adayların ilettikleri özgeçmişler ve kapak yazıları yapılandırılmamış veriye örnek olabilir.
 
Büyük verinin analizi günümüzde; pek çok alanda süren rekabetin belirleyici unsurlarından biri haline geldi. Yapılan analiz çalışmaları sayesinde başarıya ulaşan örnekler iş hayatında ve politik hayatta görülmeye başlandı. Bu alanlara ek olarak büyük veri analizinden fayda sağlanabilecek alanlardan biri de İnsan Kaynakları (İK). Şirketler yapacakları analizler ile çalışan yönetimi konusundaki politikalarına yön verebilir ve iş sonuçlarına doğrudan katkıda bulunabilirler. Örneğin belirledikleri alanlarda başarılı iş sonuçları alan çalışan profillerini analiz edebilir ve bu profilden yapacakları yeni alımlar için faydalanabilirler. Veya şirketin yedekleme planını oluşturmak, şirkete bağlılığı arttırmak ve gelecekte oluşması muhtemel işgücü kayıplarını azaltmak için yapacakları analiz çalışmalarından faydalanabilirler. Günümüzde İK alanında bu kapsamda çalışmalar yapılmaya ve başarılı sonuçlar alınmaya başlandı. Bu örneklerden bazılarını paylaşmak istiyorum.
 
Bugün bazı şirketler büyük veri analizini yüksek performanslı çalışanlarını belirlemek için kullanıyor. Bersin* tarafından yayınlanan bir rapora göre, şirketin danışmanlık hizmeti verdiği finans sektöründeki bir müşterisi iyi üniversitelerden yüksek not ortalamasıyla mezun olmuş çalışanların işe alımına öncelik veriyordu. Bu özelliğe sahip çalışanların yüksek performans sergileyeceklerine inanıyor, şirketin işe alım ve şirket içi terfi politikalarında akademik başarıyı esas alıyordu.
 
Bundan birkaç yıl önce bir şirket analisti, şirketin satış rakamları ile şirket çalışanlarının çalışma süreleri arasındaki ilişkiye dayalı istatistiki bir analiz yaptı. Bu çalışmada analist, şirket çalışanlarının işe başladıkları ilk iki yıl içerisindeki toplam performanslarını göz önüne alarak çalışanın toplam performansının ve şirkete bağlılığının nelere bağlı olduğunu ortaya koydu. Sonuçlar oldukça şaşırtıcıydı.
 
Analiz sonucuna göre 6 temel unsur satış çalışanlarının performansları ile doğrudan ilişkiliydi. Bu şirketteki en başarılı satış çalışanları:
 
1*Şirkete işi başvurusu için verdikleri özgeçmişlerinde hiçbir yazım veya dilbilgisi hatası yapmamıştı.
2*Belirli bir seviyede (lise, üniversite gibi) mezuniyet derecesi almadan okulu bırakmamıştı.
3*Geçmişte emlak veya araç satışı alanında çalışmıştı.
4*Önceki işlerinde kayda değer başarılar sergilemişti.
5*Belirsizlik altında başarıyla çalışma becerisine sahipti.
6*Etkin zaman yönetimi yapabiliyor ve aynı anda birden fazla görevi yürütebiliyordu.
 
Bu analize göre satış çalışanın hangi okula gittiğinin, hangi notla mezun olduğunun ve referans kalitesinin performansı üzerinde doğrudan bir etkisi yoktu. Analiz sonuçları, şirketin inandığı sistemden çok daha farklı bir sonuç ortaya koyuyordu.
 
Bu sonuçlar şirket tarafından dikkate alındı ve yeni bir işe alım sistemi hayata geçirildi. Bu değişikliği takip eden ilk mali dönemde şirket gelirlerinde 4.000.000 $ üzerinde artış oldu.
 
eQuest* tarafından verilen başka bir örnekte ise, şirketin danışmanlık hizmeti verdiği finansal bir kuruluşun işe alım süreci performansının arttırılması hedeflendi. eQuest, yaptığı analiz sonucunda şirketin 48 farklı kariyer sitesinde iş ilanı yayınladığını ve bu siteler için yılda ortalama 175,000$ harcama yaptığını tespit etti. Danışmanlar yaptıkları veri analizi ile bu sitelerin 45 tanesinin şirket ilanları konusunda etkin olmadığı ve yeterli sayıda iyi adayı yönlendirmediği sonucuna vardılar. Bu nedenle şirkete bu sitelerden 3 tanesi ile devam etmesini ve diğer sitelerle olan anlaşmasını iptal etmesini önerdiler. Danışmanlar bu araştırmayla aynı zamanda adayların iş ararken sıklıkla kullandıkları kelimeleri de tespit ettiler ve şirketin ilanlarını buna uygun olarak revize etmesini sağladılar. Bu çalışmaların sonucunda şirket ilanlarına başvuru yapan aday sayısı %175 oranında arttı ve ilanlar için yapılan yıllık harcama miktarı %50 oranında azaldı.
 
Bu örneklere ek olarak, büyük veri analizini eğitim programlarının etkinliğini ölçmek ve eğitim ihtiyaçlarını analiz etmek için de kullanmak mümkün. Günümüzde eğitim etkinliği genellikle Kirk Patrick ve Jack Phillips’in modellerine bağlı olarak ölçümleniyor ve bu modellerdeki en büyük vurgu çalışanların işteki performansları üzerine yapılıyor. Bu metotlara ek olarak büyük veri analizini eğitim programı ve iş performansı arasındaki ilişkiyi göstermemize imkân verecek bir yöntem olarak kullanabiliriz. Büyük veri analizinden eğitim ihtiyaçlarını belirlerken de yararlanmak mümkün. Örneğin müşteri şikâyetleriyle ilgili verileri veya çalışanların kullandıkları sistemlere ilişkin hata loglarını alarak en fazla hata yapılan noktaları tespit edebilir, bu konulara yönelik eğitimler planlayabiliriz.
 
Büyük veri analizinin İK alanında önemli bir potansiyeli var. Bu alanda yapılacak analizler iş sonuçlarının geliştirilmesi, işe alım sürecinin ve eğitim programlarının etkinliğinin arttırılması için kullanılabilir. İK bu fırsatı mutlaka kullanmalı ve şirketin stratejik ortağı olarak konumunu güçlendirmeli.

7# Big Opportunity for Human Resources: Big Data Analysis

Every day we are producing mass amount of information. According to the estimation of Zettaset*, we create 2.5 quintillion* bytes of data every day and 90% of the data in the world today has been created in the last two years alone. This massive volume of information and the technology required to store it is called with the term Big Data. Even though big data is not such a new phenomenon, the concept of Big Data is one of the new hypes of the recent years. Indeed the real new thing is the analyses of the big data and the meaningful results as a result of the analyses. 
 
One of the main classifications of big data is structured data versus unstructured data. Structured data refers to information which is classified with a high degree of organization and is readily searchable by simple search operations. An excel sheet which shows the applicants of a job post is an example of structured data. Unstructured data is essentially the opposite of structured data. It refers to information which is not organized in a pre-defined manner. Unstructured information is typically text-heavy, but may contain data such as dates, numbers, and facts as well. The content of job post applicants’ CVs and accompanying cover letters are examples of this kind of data. Analyzing structured data is easy whereas analyzing unstructured data is complicated. New technologies are evolving to help the analysis of unstructured data.
 
Analyzing big data has already become a basis of competition in various fields. There are many examples of critical insights and successes being realized in business, politics, and government. In addition to these fields, Human Resources (HR) also has the opportunity to use Big Data in the company’s people strategies. By using analytics tools and techniques; organizations can develop a "people model" for their teams, and understand precisely how these people-related factors directly relate to business results. They can use this data to assess leadership pipeline, engagement factors, and potential workforce gaps in the future.
 
Today there are growing numbers of success stories emerging in the HR field. I would like to share some of these examples to give insight into the subject.

Big Data is used by some companies to analyze the profile of high performers in the company. In an example cited by Bersin and Associates*, one of their clients that operated in the finance sector, operated under a belief system that employees with good grades who came from highly ranked colleges would make good performers. So the company’s recruitment and promotion process was based on these academic drivers.
 
Several years ago one of their analysts performed a statistical analysis of sales productivity and turnover. The analyst and the company looked at sales performance over the first two years of a new employee and correlated total performance and retention rates against a variety of demographic factors. What they found was really surprising.
 
According to the results of the analysis 6 things were highly correlated with success of the sales employees. Best sales professionals in this company;

1*Had no typing errors or grammatical mistakes on their resumes
2*Did not quit school before obtaining some degree
3*Had previous experience of selling real-estate or autos
4*Demonstrated success in their prior jobs
5*Had the ability to succeed under uncertain conditions
6*Managed time effectively and ran multiple tasks at the same time

According to the results of this study what did not have an impact on the performance of the sales employees was;

*Where they went to school
*What grades they had
*The quality of their references
 
Data analysis showed a different fact than the belief system of the company. The results were taken into consideration and the recruitment process was modified accordingly. In the fiscal period following the new recruitment process, the company had more than $4,000,000 improvement in revenues.
 
In another example cited by eQuest*, they provided consultancy service to a financial institution with the aim to increase recruitment process performance. The firm made an analysis of the existing process and realized that the company was utilizing 48 different job boards and spending almost $175,000 per year for those. The consultants aimed to utilize the job posting service and after big data analysis they found that 45 of these sites showed no response within a reasonable time frame. Only 3 of the current boards were producing reasonable candidate response rates. In addition to this, they also found the words and phrases candidates were searching and the company improved their job posting titles and descriptions. In the end the candidate traffic soared by 175% and annual spending for recruitment advertisement decreased by 50%.
 
In addition to the utilization areas in the above examples, big data analysis can also be used to measure effectiveness of training programs and to identify training needs for future programs. Today training effectiveness is generally measured according to KirkPatrick’s and Jack Phillips’s evaluation models and the biggest emphasize is on the training program’s impact on job performance. In addition to the mentioned evaluation methods, big data analysis is also a promising way to see the correlation between job performance and a training program. We can use the information of training participation and post exam results following a training program to investigate the correlation between the program and job performance of the participants, hence we can evaluate the effectiveness of the program. Additionally big data analysis can be used to determine training needs. Data regarding application logs, reversal transaction logs and customer complaints can be analyzed to determine training needs.
 
Big data analysis has a remarkable potential in the field of human resources and such analysis can be used to improve business results, performance of recruitment processes and the effectiveness of training programs. HR should seize this valuable opportunity to reinforce its position as a strategic partner of the company.
